Rethinking career moves: Why it’s about more than just the salary

In today’s rapidly evolving professional landscape, the motivations behind job changes are becoming increasingly complex. According to findings in our Macmillan Davies’ 2025 HR Insights report, 45% of respondents plan to actively seek a new role in the next 12 months, yet the reasons for these moves extend far beyond financial gain, as Amy Mottershead, explores.

Key considerations when changing jobs

Whilst increased remuneration remains the most significant factor for HR professionals considering a career change(compared to our 2024 survey), other aspects such as company culture, career progression, and improved benefits have gained considerable importance. A closer look highlights growing interest in:

  • Better work-life balance: Flexibility and hybrid working arrangements are now top priorities, as employees seek greater control over how and where they work.
  • Leadership quality: The desire for supportive and inspiring leadership is influencing decisions, with good leadership ranked among the top five factors valued in current roles.
  • Career development opportunities: Employees are increasingly prioritising roles with clear pathways for growth, aiming to build meaningful and fulfilling careers.

Interestingly, while financial incentives dominate the list, factors such as a four-day working week or a shift to a different industry remain niche motivators, reflecting emerging trends in workplace innovation.

The role of benefits in retention

The results also highlight a shift in the perceived value of workplace benefits. Amongst the top-ranked perks are:

  • Pensions (62%)
  • Bonuses (61%)
  • Flexible Working (59%)

The prominence of flexibility underscores a strong preference for work-life balance, even though bonuses have regained popularity compared to last year’s survey. This suggests that employees are seeking holistic packages that cater to both their financial needs and lifestyle aspirations.

Current role satisfaction

When assessing factors that contribute to satisfaction in their current roles, respondents pointed to company culture (62%) and work-life balance (56%) as critical elements. These findings reaffirm the importance of fostering workplace environments where employees feel valued and supported.

Navigating the future of work

As organisations contend with the ongoing effects of economic shifts, addressing employees’ needs has never been more crucial. The growing emphasis on hybrid working, flexibility, and leadership reflects a broader cultural shift towards personalisation and empathy in workplace dynamics.

“Employers aiming to attract and retain top talent must focus on delivering tailored development opportunities” says Amy. “Aligning reward structures with employee priorities, and cultivating inclusive, people-centric cultures”.

With nearly half of the workforce contemplating career moves within a year, companies that embrace these trends will be well-positioned to thrive in the competitive talent landscape.
